Dobra zmiana nadejdzie, gdy rządzący będą ponosili odpowiedzialność za swoje decyzje i błędy – mówi Izabela Dyakowska, ekspertka społecznej odpowiedzialności biznesu.

 

Z danych Eurostatu wynika, że polski fundusz płac w relacji do PKB wynosi trochę ponad 35 proc., w Niemczech to już blisko 44 proc., w Szwajcarii – ponad 50 proc., w Wielkiej Brytanii – 62,4 proc. O czym to świadczy?

O tym, że rynek pracy w Polsce charakteryzuje się kilkoma kluczowymi i niestety niechlubnymi cechami, w tym niskimi płacami, za które żyje się skromnie, na bieżąco. Niska stabilność zatrudnienia połączona jest z omijaniem kodeksowych uprawnień pracowniczych, m.in. z masowym nadużywaniem umów cywilnoprawnych. Słaba sieć zabezpieczeń społecznych to jego kolejna cecha, obok autokratycznego modelu zarządzania, który nadal panuje w wielu polskich firmach. Polska lokuje się niemal na szarym końcu wszystkich statystyk ukazujących jakość rynku pracy.

Co to oznacza?

Że Polacy mogą liczyć na rosnące nierówności ekonomiczne i społeczne, wyzysk i toksyczne relacje wynikające z konfliktów interesów i braku realnych możliwości rozwoju i wzrostu. Wzrost płac zupełnie nie nadąża u nas za nieustannie wzrastającą wydajnością pracowników, a to zacieśnia strefę komfortu, rodzi frustracje, niezadowolenie, powoduje problemy, również te emocjonalne i psychiczne.

A u bardziej zdesperowanych czy kreatywnych?

Jest impulsem do poszukiwania trzeciego wyjścia, często emigracji. Wszystko to prowadzi do spadku popytu wewnętrznego, wpływów budżetowych, wydajności oraz innowacyjności.

A recepta?

No cóż… Potrzebujemy nowych liderów i talentów zarówno w biznesie, jak i w polityce, polskiej edukacji, podążających za zachodzącymi zmianami w Polsce i na świecie, z szerokimi horyzontami ekonomi społecznej, ekonomii współpracy, otwartej edukacji, nie tylko ze znajomością liczb, ale szeroką świadomością i kompetencjami społecznymi. Nie mamy czasu na trwanie w martwym punkcie, na pozorne ruchy, wewnętrzną walkę i bezduszną rywalizację. Potrzebujemy interdyscyplinarnych mistrzów dialogu i współpracy, zwłaszcza w takich jak te, czasach. W przeciwnym razie ciągle będziemy tkwić w paradoksie. Nie pracujesz – nie masz za co żyć. Pracujesz – nie masz za co żyć i nie masz kiedy.

Polacy nie chcą wracać z emigracji. I chyba „dobra zmiana” nie ma ich czym zachęcić?

Dobra zmiana w Polsce dopiero może nastąpić. Gdy rządzący będą ponosili odpowiedzialność za swoje decyzje i błędy. Młodzi patrzą na to, co dzieje się w Polsce, zarówno z perspektywy ojczyzny, jak i emigracji. Nie zgadzają się na te liczne kompromitacje, układy, defraudacje, niegospodarność, niekompetencje.

A co jest dla nich ważne?

Wartości. I w ich obronie są gotowi zrobić niemal wszystko, albo nie robić nic, bo to też może być strategia. Starszemu pokoleniu, któremu łatwiej było osiągnąć swoje status quo trudno to zrozumieć, że wartością może być praca, ale już nie za wszelką cenę, no i nie musi być ona tak angażująca, zwłaszcza w dobie narzędzi, które mamy w zasięgu ręki. Trudno też zaakceptować, że rynek się uwalnia na nowe rozwiązania, nowe sieci kontaktów. Starsi czują się w związku z tym niepewnie, w pewnym sensie jakoś wykluczeni.

Myślałam, że to młodzi czują się niepewnie, dlatego uciekają.

Młodzi, wbrew krytyce jakiej są poddawani, to bardzo pracowici, już inaczej (ale nie naiwni, leniwi), ambitni ludzie, z dużym kapitałem kompetencji, doświadczeń, wiedzy, z hartem ducha. To ludzie otwarci, mogący przystosować się w każdych okolicznościach wszędzie tam, gdzie szanuje się człowieka, jego inicjatywę, zaangażowanie, myślący nie tylko o sobie i zyskach swojej firmy, ale też o wpływie na swoje otoczenie. To dla wszystkich dobry zwiastun strategii rozwoju od ego do eco, której teraz bardzo potrzebujemy. Ale ci sami ludzie mają swoje granice wytrzymałości. Jeśli nie tu, to na emigracji szukają dogodnych warunków. U nas mają: kredyty do końca życia, nieprzystosowane społecznie prawo i jego zmienność w zależności od tego, kto piastuje władzę w kraju, zacofaną edukację, duże natężenie faworyzowanej konkurencji z dużym kapitałem, rosnące podatki, skostniałą administrację, niskie zaufanie społeczne.

Większość z 16 mln ludzi, którzy pracują w Polsce jest zatrudniona w sektorze prywatnym. Na co najczęściej narzekają?

Rynek kapitalistyczny, który miał działać na rzecz interesów wszystkich, zamienia się na naszych oczach w mechanizm osiągania celów, uświęcając środki. Stąd wiele nadużyć, nieetycznych zachowań, nacisków. Duży biznes skoncentrowany jest na ekspansji, konkurencyjności, obniża więc koszty za wszelką cenę. Jesteśmy wszyscy pogrążeni w spirali konsumpcji i zjadamy już własny ogon. Ludzie odczuwają to coraz bardziej. Przywiązani są do posiadania domu, samochodu, działki, sprzętu. I nawet przywykliśmy do tego, że jedyna szansa na własny kąt to kupienie mieszkania za kosmiczny kredyt. Tymczasem w świecie domy stawia się na wiele innych, także bardziej społecznych sposobów, albo się je wynajmuje.

Myśli pani, że jesteśmy w stanie zamienić własność na wynajęcie?

Tak, jeśli nie chcemy być bankrutami. Ludzie nadal potrzebują i doceniają dobrą pracę, w której mogą godnie zarobić, ale coraz częściej, w której też mogą się rozwijać, gdzie mają wpływ, poczucie sprawstwa, gdzie nie muszą udawać, mają przyjaciół, a nie tylko oceniających współpracowników uśmiechających się jak do jeża. Biznes jest pod presją nowego pokolenia, coraz bardziej świadomych klientów i nowej konkurencji.

A co, jeśli brakuje poczucia sprawstwa?

Ludzie czują dyskomfort, ulegają wypaleniu, wchodzą w konflikty, manipulują, chwytają się każdego sposobu, aby przetrwać i żyć, emigrują. A na miejscu wycofują się, wpadają w depresje, popełniają samobójstwa, robią swoje na swoich zasadach, żyjąc skromniej, jeszcze skromniej. To spirala wielu tragedii, ale też ujście dla nowych rozwiązań. To trudne, choć ciekawe czasy z potencjałem.

Jaka jest szansa, aby to się zmieniło?

Idą wielkimi krokami nowe technologie. Cyfryzacja jako lewar polskiej gospodarki, cyberbezpieczeństwo, telemedycyna, inteligentne miasta. Potrzebujemy nowych modeli biznesowych, mądrego wsparcia państwa, ale też kapitału społecznego, w tym zaufania, empatii, otwartości we współpracy, kreatywnych rozwiązań, konstruktywnej komunikacji. Im wyższy wskaźnik takiego kapitału, tym lepsza jakość naszego życia.

Dużo tego. Od czego zacząć?

Zmianę zacząć od siebie, od swoich rodzin, małych społeczności, organizacji, miejsc pracy, ale też nie zapomnieć o rządzie i samorządzie. Pomostem jest przestrzeń społeczna, dobroczynna. Pomoc sąsiedzka, wolontariat, również ten pracowniczy, to narzędzia dobrej zmiany, jeśli nie są upolitycznione, do granic sformalizowane i zdeterminowane przez duże korporacje, ich polityki globalne czy stare nieadekwatne już rządowe modele inicjatyw obywatelskich. To miejsce dające możliwości naszego rozwoju, kiedy nie ma presji, zakusów na tani marketing, a tym samym dalszą eksploatację ludzi, pracowników dla dobra wizerunku pracodawcy przede wszystkim.

Naprawdę nie musimy ratować wolontariatem świata?

Wystarczy jeśli będzie to dla nas naturalny obszar aktywności, choćby w sąsiedzkim wymiarze. Matematyka i liczby nie udźwigną już same problemów cywilizacji. Etat, dom, szybkie i łatwe kredyty, czyli reputacja oparta na własności, to już przeszłość. Coraz bardziej liczy się społeczność, grupa odniesienia, relacje, bo na nich będzie oparty świat rekomendacji, jednej z walut nadchodzącej przyszłości, obok bezcennego czasu.

Wielu ta zmiana może przerażać.

Każda zmiana, absolutnie każda jest wyjściem ze strefy komfortu. Edison, wynalazca żarówki, zwykł mawiać, że ludzie przegapiają w swoim życiu setki okazji, by spełniać swoje marzenia, aby iść nową drogą, bo te okazje nie świecą jak szklane kule w środku nocy, nie lśnią wyjątkowością, ale noszą kombinezon roboczy. Trzeba się nad nimi pochylić. Wziąć w garść i wykonać pewną pracę. Motywacja ma tu chyba decydujące znaczenie. Można zarabiać pieniądze z miłości dla rodziny, firmy, kraju, całej ludzkości, ale można też zarabiać je ze strachu, chciwości czy egoizmu. Intencja ustanawia kontekst.

    Zgadzam się z tym, że rządzący powinni ponosić jakąś odpowiedzialność. Bo w tej chwili wygląda to tak, że jeśli im coś nie wyjdzie, to po prostu PRZY DOBRYCH WIATRACH po kilku latach stracą pracę, a dzięki znajomościom i tak gdzieś się zaczepią. Nie myśląc o tym, że reszta narodu jest w sytuacji o wiele gorszej.
    Trzeba ich rozliczać. A za złe decyzje i kłamstwa w jakiś sposób karać. I tyle.
