Nie ma złotych zasad motywowania pracowników. To tak, jakby reanimować śniętą rybę. Dzisiaj, tym bardziej. Bo świat zmienia się na naszych oczach, a my w nim. Już nie jest taki sam jak kilkanaście lat temu. Czas najwyższy uznać, że motywacja jest w nas. To największy kapitał, w który warto inwestować osobiście, organizacyjnie. Z maszynami przyszłości, sztuczną inteligencją zarządzającymi zespołami wygra przede wszystkim kreatywność i motywacja wewnętrzna. Zewnętrzne motywacje  sprawdzają się  dla osób wykonujących proste i rutynowe czynności, jednak warto się rozwijać, bo za chwilę tacy odtwórczy, kontrolujący, perfekcyjni pracownicy będą coraz to bardziej zbędni. Przed zespołami jutra stoją złożone zadania, wymagające kreatywnego myślenia i pracy twórczej, elastyczności, czujności, szybkości reagowania na zmiany, empatyzowania i budowania relacji z otoczeniem społecznym. Czas zupełnie przedefiniować słupki na mapy, sieci, wolne przestrzenie zdarzeń, kontrolę na zaufanie.

Coraz mniej potrzebne są testy i benefity, coraz bardziej – przestrzeń do aktywności pozabiznesowej, chciaż w konsekwencji nie jest ona biznesowi obojętna. Jedno nie wyklucza drugiego. W niej widać, kto jest kim. Kto ma wewnętrzną motywację, jest najcenniejszy, prawdziwy, a kto na pilota, uformowany, to do czasu, do wymiany baterii, czy telewizora. A na wymianę takiego telewizora, rekrutowanie maszyn mamy już pewnie około 10 lat. Warto się spieszyć, by najcenniejszy pracownik mógł się sam wyposażyć przy wsparciu pracodawcy w poczucie, że jego działanie na sens i stoi przed nim cel, który jest ważny nie tylko dla organizacji, ale dla pracownika osobiście.  Zanim jednak będziemy wspierać go, w dążeniu do takiego mistrzostwa, w tym co robi mamy przed sobą drogę edukacji, zmiany schematów myślenia i funkcjonowania w środowisku pracy, stereotypów dotyczących pomagania, odzyskiwania poczucia wpływu i wartości niejednego pokolenia. To proces, przez który przejdą zwycięzcy. Bo będą mieli kompetencje budowania sieci relacji, wzajemnych rekomendacji w oparciu o unikalne zaufanie. Tego nie zamówisz u dostawcy. To będzie nasza waluta przyszłości. Motywowanie kijem i marchewką odchodzi do lamusa. Kto pierwszy wyjdzie z tego zaklętego mechanizmu zarządzania ludźmi, ten wygra.

Majwiększą energię do działania daje motywacja wewnętrzna opierająca się na poczuciu wpływu, współdzieleniu, zaufaniu, wspólnocie wartości i relacji. Wystarczy spojrzeć na dzieci, że szczerze angażują się w działania, co do których są przekonane, a nie w te, co do których my kusimy je nagrodami.  Ambicje dorosłych są jednak większe. Wydaje się nam, że za pieniądze można kupić wszystko. Już nie. Nie zapominajmy o tym w biznesowym środowisku, kiedy stajemy przed wyzwaniem posiadania zmotywowanego zespołu. Klasyczne schematy motywowania pracowników przechodzą do lamusa szybciej niż nam się wydaje. Czas zacząć od stwarzania warunków do motywowania, wolnych przestrzeni, w tym przestrzeni na coś wyjątkowego – na wolontariat pracowniczy w biznesie (ten na serio). A to nadal jeszcze świat niedoceniany, albo rozumiany nie tak.

W tym procesie przejścia kluczowi są menedżerowie. Im mają w sobie większą gotowość na społeczne zaangażowanie, doświadczenie społeczne, tym organizacja ma większy kapitał społeczny na organizacyjną transformację. To oni odpowiedzialni są za jedno z najważniejszych narzędzi – informację zwrotną i jeśli informacja ta jest skoncentrowana na docenianiu pracownika nie tylko za zadania biznesowe, ale i te pro społeczne, to mamy proste przełożenie na wzrost wewnętrznej motywacji jego zespołu.
Menedżer przyszłości nie potrzebuje oceniać, kontrolować, ale jest odpowiedzialny za budowanie zaangażowania pracownika i tworzenie warunków do tego, aby pracownik mógł motywować się do działania, był gotowy przekraczać swoje nawyki, strefę komfortu, odkrywać swój uśpiony potencjał w zgodzie z samym sobą. Będzie mu w tym pomagał bardziej niż kiedykolwiek, nie będzie stawiał barier, sztucznych wyzwań. I tu jest kluczowe zadanie działu HR. Wymaga odpowiedniego przygotowania menedżerów do udzielania wspierającej  informacji zwrotnej, która będzie wspierać pracownika w wielu obszarach, nie tylko czysto biznesowych, ale i w tym kompatybilnym. Bo jednym z niezbędnych obszarów rozwoju organizacji, w tym motywacyjnego środowiska pracy, jest właśnie obszar aktywności społecznej. Im jest ona oparta na wartościach, talentach, tym lepiej przekłada się długoterminowo na zaangażowanie, kooperację i efektywność biznesu. Jest też podstawą do funkcjonowania firm nastawionych na innowacyjność. Taka nadchodzi filozofia pracy i ekonomia współpracy.

W dochodzeniu do mistrzostwa w tym procesie ważne są 4 obszary: wspólne wartości, autonomia, zintegrowany cel i zaufanie. Są już w Polsce takie firmy, które oferują pracownikom otwarte przestrzenie szczególnie na wolontariat pracowniczy, czy dające możliwość poświęcenia kilku tygodni/miesięcy płatnego urlopu w roku na to, co jest dla nich ważne, w tym na aktywność społeczną. Działanie to znane jest pod pojęciem sabbatical i daje pracownikowi możliwość otrzymania dodatkowego urlopu. Przygotowywanie firmy do działania w oparciu o motywację wewnętrzną nie oznacza jednak teraz przekierowania odpowiedzialności z działów personalnych na pracownika, który sam jest odpowiedzialny za motywowanie się do działania. To nie ta ekonomia sukcesu. Cały proces jest jednak mocno angażujący dla firmy. Działy personalne muszą zacząć od siebie i wspólnie z managerami przemodelować swoje przyzwyczajenia, a pracownikom stworzyć otwartą przestrzeń doskonalenia się i otwartości na otaczającą rzeczywistość. Tym bardziej, że struktury organizacyjne stają się coraz bardziej elastyczne i otwarte. Nie ma wyjścia. Młodość ma swoje prawa i wie czego chce. 🙂

Wszystko pięknie. Ale jak zatrzymać maszynę idącą w przeciwnym kierunku? Trudne. Ale nie ma innej drogi do przodu. Pójdą nią najlepsi, świadomi gracze. To wymagająca przewaga konkurencyjna dla… wymagających. Naszym mentorem mogą być ludzie z niepełnosprawnością, znacznie bardziej od nas sprawni w dziedzinie motywacji! Zacznij już dziś. Ty i Twoja organizacja. Zmuszanie do roboty ogłupia.
